When you catch your employee Surabhi, doing something well, give her a pat on the back or ask her how she did that particular job or tell her to share and teach it to others. Let the team clap for her, or send your boss a mail on her achievement- cc-ing it to her too-Give her a year’s leave and flexible working hours so that she can spend time with her new born baby- see what that will do to boost her morale! She will feel appreciated and would know that her work makes a difference to her organization! This can be termed as an unexpected reward that delights Surabhi High performance would show up in the work she does for your company everyday!!

Most organizations take time in realizing the importance of employees in the progress and growth of their companies. What’s more, they do not know what steps to take to make their employees feel special and rewarded for their performance.

SMALL REWARDS = BIG RESULTS

In the Indian context, IT companies are at the top of the game when it comes to delighting employees with the unexpected. From Sodexho passes, to great infrastructure (such as swimming pools, gyms, sporting facilities) multi-cuisine cafeterias, employee help desks-which take care of helping employees pay their phone bills to booking their movie tickets, or helping children of employees to get admission in the best schools in the locality, rewarding them with an all expenses paid holiday, study while work programs, talent and skill enhancement programs to official and unofficial award ceremonies!

It should come as no surprise to many, that the IT industry’s performance is the icing on the cake of the Indian service sector. According to a NASSCOM-McKinsey report, annual revenue projections for India’s IT industry in 2008 are US $ 87 billion and market openings are emerging across four broad sectors, IT services, software products, IT enabled services, and e-businesses thus creating a number of opportunities for Indian companies. In addition to the export market, all of these segments have a domestic market component as well. It also states that Software & Services will contribute over 7.5 % of the overall GDP growth of India. All of Indian IT companies realize that their employees are their biggest asset and they treat them with such care that the IT industries are performing on global standards and delivering

Across the Atlantic, according to Mark Brown , who writes in his book called ‘Keeping Score’- A few of the forward thinking companies really believe that delighting their employees is a sound business strategy as well as being a humanistic approach to running a business .” He cites the example of AT&T’s Universal Card Systems which is a winner of the Baldridge Award. Apart from being a better paymaster than its competitors, it provides employees to earn cash bonuses based on their own and companies performance, Child care assistance and and on-site health club, the best and the safest equipment, and a wide variety of additional employee services help ensure that AT&T UCS’s employees work for one of the best companies in America. These attempts have had a wider impact that in just delighting employee. AT&T UCS has made a mark as one of the biggest and the most successful credit card company in an industry where there are more than 6000 competitors.

Lior Arussy in her book ‘Excellence Everyday’ says that, the way to delighting employees only comes through or makes sense when the companies have given the employees the following tools to do their work:

1) Proper information
2) Authority to take instant decisions at the ground level
3) Allowing employees to make mistakes
4) Motivation
5) Experience

The unexpected at the work place can be praise from superior at the lowest degree to unexpected incentives and promotions at the highest level. One day your boss can come near your cubicle and announce your excellence in work before all the other staff or he can call to his cabin to discuss your mistakes and unexpectedly give your letter of incentives for your work. These will create ever lasting impression on employees about the work place and about their work.

These unexpected delights will make normal employees into High performers and also increase in productivity of High performers. In today scenario High performers are the ones saving the organization in the crisis times.

So, employers look out for some surprises to delight your high performers and remember you always gain if you are ready for that.

Thus employees should be made to feel that their superiors will back them up and are aware of what is going on. They will be able to take risks and achieve much more when the fear of failure is snuffed out. Thus the organization paves way for delighting employees when it ensures that the above ingredients are present in its workforce to function without hindrance.

Sounds cool and a rational approach but are the companies are ready to dole out the extra cash necessary to delight the employees esp during the time of Cost Cutting?

A major IT company recently installed the prepaid and pay per drink system in all the tea vending machines present in company. If this type of hard stance approach the IT companies are taking for cost cutting, then what can the employees expect? The companies are not to blame as the clients are tightening the purse and the companies have to maintain their bottom line intact.

But for the product companies, where innovation is the major driver and key for the bottom line of the company, your mentioned approach can go a long way towards innovation, productivity and efficiency. Consider the case of product companies like Google, Microsoft, Apple and Adobe are the front runners in delighting their employees. According to some reports, Google spends around 3 Million Dollar (not sure about exact figure) annually for the food of the employees in the office cafeteria. No wonder these companies lead the pack with excellent innovation and high productivity. After all a satisfied/happy/relaxed mind only can drive towards greater innovation and productivity.

A very important aspect of HR that many overlook is not just rewarding performers but creating performers. To acknowledge a good performance is a reaction but to extract good performances is actually proacting. To create a positive work environment, to provide a level playing field to all, to resolve issues with empathy and compassion and not with a single minded goal to toe the official line. Dealing with employees requires a personal touch..an inbuilt compassionate bent of mind that arouses genuine concern for employee grievances. To win the employee trust is the key and it does not come only from reading books.
The IT industry of today doles out material benefits along with a lot of rhetoric but the whole drama lacks the spirit, the soul the genuineness of the occasion. Money never brings in a sense of belongingness but motivates the individual for what it can buy. He soon looks out for greener pastures that lure him with more.
The basic function of an HR person is retention of human force and it requires a more holistic approach than mere monetary rewards.

as the worst recession is about to over employees expect that their salary hikes which are in pending will be given to them soon. but the main problem is morale. when it is low no matter how much to try to retain them through different techniques it will not work as the willingness to work will no longer be there. what is required is continuous encouragement even in failure.

Big MNC's when they are small achieved innovation which laid a golden path before them for success. the above approach will lead to the same when followed by new and small companies. sense of belongingness is most important of all in any organization. When its employees organization no matter what you do and do not they will give you the best results.
